铁了心进入职场的人,如今正忙。


简历递出去几十份,宣讲会跑了好多场。喜报和拒信每天都在耳边响起。



听说互联网技术岗的“白菜价” 动辄年薪20-30万,在多数人看来,这可能是颗“翠玉白菜”,令人艳羡。


不过offer持有者不这么想,要是能和HR面谈,薪水说不定还能谈涨。



HR可能会和你“推心置腹”,说争取给到你职权范围内最好的待遇,或者许下其他承诺。工作数年后,与HR有工作交集也是常态。


职场准新人们和HR打交道,要注意了。


1

HR works for the employer, not the employee.

HR是给老板工作的,不是给员工。


Yes, HR is technically in place to support the needs of employees, but their larger purpose is to keep employees happy and motivated so they remain good producers and stay loyal to the company.

没错,理论上说,HR的存在是为了解决员工的需求。但是HR的根本目的是让员工心情愉悦、保持干劲、提高效率、对公司忠心耿耿。



Therefore, when an employee comes to HR with a negative claim or issue, HR's first thought is, "How do I minimize the impact of this on the entire organization?" This is why HR often fails to respond in the manner or degree to which the employee believes necessary.

所以呢,如果有员工跑到HR那边投诉或者抱怨,HR的第一想法是“我怎么才能把TA提出的问题对公司的影响降到最小”?这也就是HR常常不能给员工想要的回复的原因。

Don't mistake HR for career coaches.

不要把HR错当成职业规划师。


As someone who spent years in corporate HR and recruiting, I can't tell you how many times I saw an employee mistakenly assume HR was where you went for career coaching. Issues with your boss or coworkers? You might think HR is the place to talk through them. But, you would be wrong.

我在公司人力资源部门和招聘岗位待过很多年,可以告诉你,我见过太多员工把HR当成了职业规划师。与老板和同事有矛盾?你可能会觉得需要去找HR谈谈,但是你错了。



The moment you bring a grievance or concern to HR, it's documented on your employment record. You're marked as having an issue. And, that means you're someone who has the potential to disrupt the workplace harmony HR is trying to keep in check. In short, going to HR should only happen when you are A) prepared to present your case properly, and B) understand and accept the potential ramifications of your actions.

你找HR抱怨、吐槽的那一刻起,你就已经被记录在案了。HR会把你标记成“麻烦员工”。这也就意味着,你有可能会打乱工作场所的和谐,而这恰恰是HR想要掌控住的。简而言之,去找HR只能是两种情况:1. 你想好了怎么措辞;2. 你了解并接受所有个人行为可能带来的后果。

Three things to do before going to HR.

见HR前要做的三件事。


1. Prepare for questioning. 

    准备回答问题


  • If you feel you've been wronged at work, before you march down to HR to file a complaint, or draft a detailed letter documenting the situation, it's best to talk to someone outside the company who has an extensive background in HR. Why? He or she can ask you all the questions you'll get asked by your HR department and make sure you're answering them correctly. 

    要是你觉得在工作中受到了不公对待,先不要急着跑去找HR,或者草拟书面材料。最好跟与公司外的资深HR聊聊。为什么呢?TA可以向你提问,这些问题很可能会在与自己的HR会面时被问到。这样可以确保回答问题时滴水不漏。



  • Think of it like a court case. There's a reason why lawyers "prep" plaintiffs before they take the stand. Saying the wrong thing can discount your credibility and get your claim ignored. Or even worse, turned around to make it look like you're the troublemaker.

    就把它看作是法庭审理。律师们在开庭前帮原告做庭前彩排是有原因的。在法庭上说错话可能会让你信誉尽失,进而无人再理睬你的诉求。更糟糕的情况是,事件反转,以至于你变成了麻烦制造者。


2. Prepare for the worst-case scenario. 

    做好最坏的打算


  • One of the reasons many people don't file claims is fear. The #MeToo movement has shown us how powerless individuals can feel in situations when their jobs and livelihoods are at stake. A good way to handle this is put yourself in a position where your current job isn’t your only option. 

    员工选择不投诉有多个原因,其中之一就是“恐惧”。MeToo运动向我们展示了无权无势的员工在承受生计压力时的亲身感受。解决问题不错的方法是,把当下这份工作从“唯一项”变成“可选项”。



  • Having your references in check, your resume tuned up, your network mobilized, and a bucket list of other employers you'd like to work for will give you the confidence you need to say, "If they don't fix things, I'm moving on." It's also good in the event they decide the best course of action is to not have you work at the company any more.

    把推荐人找好、简历完善好、人脉活动起来、把自己还想去的用人单位列一列。做完这些,你就会有自信说“要是他们不解决问题,我就走人”。当然,做好这些准备后,万一公司要炒了你,你也有路可走。


3. You can forgive, but never forget. 

    你可以原谅,但不能忘记。


  • I have to be honest, if you've got a grievance that is so bad you feel you must go on the record with HR, then it's likely you aren't going to want to work there long-term. It may be better for you personally and professionally to move on and find a new employer where you aren't constantly reminded of a bad situation. 

    老实说,你若真有极其不能忍受的问题要去找HR诉苦,那么很有可能你也不想在那干下去了。无论是对你个人还是对职业发展来说,离开去找份新工作可能是更好的选择,离开令人不快的环境。




  • While there are plenty of cases of companies taking swift, appropriate action and employees going on to have successful careers, there are just as many claims that end with the employee moving on so they can start afresh somewhere else.

    虽然的确是有很多公司对员工的问题反应迅速,处置得当,之后员工职业发展也很好。但同样的,也有很多员工的投诉最后演变成员工离职,找个新工作重新开始。


HR不是洪水猛兽。


知己知彼,友善沟通才是解决之道。



不过现在找工作的人更应该注意的是这几件事:


  • 1. Avoid aimless searching.

    避免漫无目的地找工作机会。

  • 2. Avoid bad interview habits.

    戒掉糟糕的面试习惯。

  • 3. Avoid bad-mouthing a previous employer.

    不说老东家的坏话。

  • 4. Avoid sending an ultra-long resume.

    简历言简意赅。

  • 5. Attend job fairs.

    多跑跑招聘会。

  • 6. Wear professional attire.

    面试着装要正式。

  • 7. Remember to follow up with an employer.

    面试后主动联系用人单位。
